A Review of the Work and Play poem By Ted Hughes

This poem is about a comparison between a swallow and human beings that are on a day trip. The swallow, is at work in the poem and is feeling content. The humans, however, are supposed to be relaxing and having fun, but they feel miserable instead. With this, there is irony here with the title, as the swallow is working but having fun. The writer, I feel, is being biased in his poem. He tends to be in favour of the swallow. The poem is describing the people as ‘polluting' the environment. The message of the poem is that we shouldn't destroy our environment and our health by ‘baking' ourselves under the sun. The poem talks about the tourists arriving and then leaving unhappily. The writer is also describing the swallow's day, what it does to entertain itself and returning to its home at night. The poem is split into four, unequal stanzas. The first three stanzas, start off with a description of the swallow and then humans. The last stanza, however, starts off with a description of the humans and then the swallow. This makes us stop, think and more eager to finish the poem, as it's a change of pattern. The writer, perhaps wants to leave the reader with a positive and happy image rather than a negative and discomforting image. In the first three stanzas, the end of the two longest lines rhyme, forming a sort of rhyming couplet, e. g. â€Å"†¦ dust† and â€Å"†¦ bust† in the first stanza. In the first stanza, the writer, uses alliteration in the first phrase, â€Å"The swallow of summer, she toils all the summer† the use of ‘s' words. This gives the line a sort of rhythm to it. The metaphor, â€Å"A blue-dark knot of glittering voltage,† gives us this impression of a bright, powerful and energetic image of the swallow. The word, ‘glittering' also gives us an image of the swallow's shiny feathers. A whiplash swimmer†¦ † gives us a sense of the swallow's speed, rapid. Then the poet writes, â€Å"But†¦ † which is used at the beginning of each of the human's description in the first three stanzas, a form of repetition. The poem gives us a happy, positive image, when describing the swallow, at the start of the first three stanzas. Then, he uses ‘But' when starting to describe the humans, which start to give us a miserable and gloomy feel towards the humans. The writer, uses the metaphor ‘Serpent' to describe the long line of cars trying to get through traffic. This is a good metaphor to use because, if you are looking from a birds-eye view, the roof of the cars, looks like the scales of a snake. There is also, how the cars move along the swerving roads, like how a snake moves. â€Å"†¦ that crawls through the dust† this metaphor, gives us an image of the slow moving cars. A serpent, is a venomous creature, a sign of evil, the devil, which is a sign, that the writer is being biased in his poem. The phrases â€Å"shimmering exhaust† and â€Å"its fever in ocean† are telling us that they've already polluted the water before they, the humans, have even arrived there. In the second stanza, the writer uses a metaphor, â€Å"†¦ the barbed harpoon† in the first line, to describe the swallow. This gives us an impression of the swallow's impact and body shape, as she dives in. The writer uses alliteration in the second line, â€Å"†¦ flings from the furnace† and the word ‘flings' creates a sense of movement, it makes the reader read with expression. The metaphor, â€Å"†¦ a rainbow of purples† creates an attractive image for the reader. In the third line, he uses alliteration again, â€Å"†¦ he pond and is perfect† and this is creating a positive image. In the description of the humans, he uses repetition, â€Å"But the serpent of cars†¦ † to make you remember it, so it stays in your head that negative feeling. Another metaphor used is, â€Å"Disgorges its organs† which is referring to the people, making their way out of the cars, like a snake, shedding its skin, this is giving us another unpleasant image. The two similes used, â€Å"Which roll like tomatoes† and â€Å"Nude as tomatoes† gives us a negative image of these large, lazy, sunburnt people, lying on the beach. With sand in their creases† gives us an uncomfortable feeling. The word ‘cringe' in the last line gives this embarrassed feeling, a negative feeling. The writer, is clearly using a lot of negative images to bring out his message. The onomatopoeic word ‘screech' is used to give us an image of the negative sounds on the beach, the people's discomfort. In the third stanza, the writer uses a lot of alliteration in the first two lines. The use of the ‘s' words, ‘swallow', ‘summer' is a bit onomatopoeic, producing a sense of the bird's movement. He uses the word ‘seamstress' to describe the swallow, meaning a dressmaker. This metaphor is used to show how she sews something using the sky and water as her material, which makes it now an extended metaphor. In the third line, it is describing its movement, the twists and swerves. The word ‘draws' provide a long sound and the word ‘knots' provide an abrupt, short sound, perhaps showing the swallow's movement, gliding and then halting abruptly. The writer then uses ‘But' again and brings back the negative image. The humans are described as † †¦ aid out like wounded† the metaphor is showing their pain in sunburn, laid out in rows, endangering themselves, like a line of wounded soldiers. The metaphors, â€Å"Flat as in ovens† and â€Å"Roasting and basting† gives us the impression they are being cooked. They're being compared to cooking meat. The word ‘basting' is describing the humans putting on sun cream and there's a bi t of irony between the way we cook meat. The word ‘torment' shows us their agony and the word ‘blue' gives us an impression of the heat, as hot as a blue flame and the sun's harmful rays. The lack of language in the description of the humans makes the reader read with one breath, leaving them in discomfort, to perhaps experience how the humans are actually feeling. The line â€Å"Their heads are transistors† is describing their heads as being heat damaged and they're like robots, moving a limited amount. â€Å"Their teeth grit on sand grains† is sort of a repetition of the line â€Å"with sand in their creases† in the second stanza, to remind us of the humans agony. The hyperbole and metaphor, â€Å"Man eating flies† shows us their annoyance and pain with the insects. Their ‘electric shock needles' make conditions worse, more pain, the physical horror of it all and it gives us a diseased image, another negative image. In the last stanza, there is use of alliteration, â€Å"They can climb in their cars†¦ † The word ‘climb' is used to describe how the humans get into their cars, showing their tiredness. The repetition with, â€Å"†¦ raw bodies, raw faces† provides us with an image of these sunburnt people, the colour of raw meat, blood red and the repetition ‘hammers' this image into our heads. The line, â€Å"And headache it homeward† gives us an impression of these tired and hot people returning home. The metaphor and hyperbole â€Å"a car full of squabbles† and the line, â€Å"And sobbing and stickiness† shows us this negative image of how the children in the car, are moaning and throwing tantrums. Then, the writer is using repetition again, â€Å"With sand in their crannies† a similar description is used in the previous two stanzas. It shows us that even though they are going home, they still feel uncomfortable. The line â€Å"Inhaling petroleum† brings us back to the message of the poem, with the humans polluting the planet. The writer describes it as pouring out from the ‘foxgloves'. Foxgloves are poisonous flowers. The writer here is perhaps comparing the exhaust to these flowers. The flowers produce a poison, venom, which a serpent produces also, one damages your health and the other damages the environment, they are both dangerous. The poem then moves on to describing how the swallow returns home. Alliteration is used again, â€Å"The swallow of summer, cartwheeling through the crimson,† to give the line a rhythm. The word ‘cartwheeling' gives us this image of the bird flying home with happiness, through ‘crimson', this is describing the wonderful sunset, the orange, yellow and red background. Touches the honey-slow river and turning† the word ‘honey' gives us a sweet image. The river is a honey colour, due to the sun's crimson rays reflecting onto the water. The writer wants to leave us with a pleasant image at the end of the poem. The swallow is described as ‘hand stretched' when returning to its home. The words are showing us that the swallow is welcome d back, it is also perhaps referring to God's hands reaching out to this wonderful creature he has created. The humans, however, â€Å"†¦ headache it homeward† Nobody welcomed them home, their journey home, was destroying the environment. The last line of the poem, † A boomerang of rejoicing shadow. † leaves the reader in content but also thinking about the whole message of the poem. The metaphor used, ‘boomerang' is a good metaphor to use because a boomerang always returns when it's thrown. The writer has used three different, but similar and powerful metaphors to describe the swallow. The three metaphors he has used, has provided us with a powerful image of the swallow. The swallow is rejoicing because, everyone has left, her day is over and now she can relax with happiness. I think, this poem has really made me think, that a day out can really cause so much danger to us and to our planet. The irony of the poem, makes you think that a swallow who works hard can still be so happy with its life and there's us, who laze about and is feeling unhappy, so why do we do it? The writer has used a lot of good descriptive metaphors and similes in his poem. I liked the metaphors he used when describing the humans on the beach, â€Å"Are laid out like wounded†, â€Å"Flat as in ovens† and â€Å"Roasting and Basting†. It really emphasises the whole idea of the humans endangering their lives for some pleasure but they still feel unhappy at the same time. Ted Hughes has really shown his point of view about the situation. He has done this by showing such negative images when describing the humans, making out that the humans have been put on this planet just to destroy it and the animals are living how God would like the humans to live. The way, how the poem is structured to how the writer wants the reader to feel, is a good effect. This brings some realism to the poem and it involves the reader more.

Feasibility Study of Online Shopping Essay

Technical: The Online Shopping Via SMS: Computer Parts and Accessories is a new feature that we are proposing to the Armenia’s Internet Cafà ©. Since we are offering that the computer parts and accessories of the Armenia’s Internet Cafà © will be online, they are required to have a PC (admin) with an Internet connection and a database system for the products and customer’s information. Through the Internet, they will also be required to have a website with a domain name itself. The PC (admin) and the domain name alone, of course, require some sort of financial support. If those two requirements would be realized, then a new website is to be built with interface selling the computer parts and accessories that is now online. It provides an interface for the user (customer) registration and fills up all the information needed. The mobile phone number is also needed to be fills up. All of that data will then be going to the PC (admin). So if they will be visiting the site again, they would have just to log in and would not be registering anymore. It’s up to the user (customer) if he had selected an item. He would be clicking the interface with the â€Å"buy† button. Informing the admin that someone is willing to buy that item. By that, a transaction between the customer and the admin will begin. The user (customer) will have a down payment of 20%, since cash will be given upon the delivery of materials so that there will be no fraud between the customer and the admin would arise. Transaction will now go to the payment as well as the shipping process. The customer will have his money be deposited in the Armenia’s bank account or through ML Kwarta Padala provided that the item selected is also delivered by the Armenia through LBC. If the destination or customer’s address is near, maybe a person will be in charge for that matter. Through the transaction, the latter should be realized introducing now our new feature we offered, and that is the mobile phone. The update of the items selected and the transaction process as well, is through the use of mobile phone especially if the user (customer) is now not online. The admin can still communicate him via SMS. If all of that would be realized, a benefit of the user (customer) would be met. As well as the benefit of the Armenia’s Internet Cafà © would be great since their production would increase and the high-technology we have, as of this moment had been used. Therefore, our system is technically possible. Financial: This system is very affordable for there’s no materials needed. It only uses a computer with an Internet connection and you must have your own website for you to publish to the world the items purchased. To have a website, you must have a domain name first, and in that sense it is then very affordable. It is not even one-third of your income if you have it. Also the mobile phone as of this moment is also cheap but in that matter it’s the customer’s responsibility. Organizational: Since the Armenia is an Internet Cafe, so there’s no need to have persons to look over the products. All they will provide is the person who is  responsible for the website to look over if anyone had gone to login and have their items selected and to look over the database for the updates of the products on hand and sold out. Even one or two persons will do. But of course there’s also a person be responsible to deliver the items selected. As of this present time, Armenia’s Internet Cafe only has a manual way of counting their products. By that, it takes a longer time and a tiring day to have it all done. But with our new system, all the disadvantages of the latter will be vanished with the use of our new system. Since we will be using our high-technology, like the use of computer together with the power of Internet plus the mobile phone is a very great tandem that this proposed system that we had will then be possible. Ethical: Our new system is very possible in technical matter, is very financially affordable, organizationally feasible and most especially ethically acceptable to everybody. As we all know that as of now, there are so many websites that have an online shopping, but the new feature we offered is the use of mobile phone. The users (customer) will have an update for the items selected. Even if they are not accessing the website, still they have the way to get the information of the items they want. Online shopping also offers a vast price and item selection. You can have a cheaper but durable material with your own taste and standards. Information and reviews as well convenience is possible with the use of online shopping. Also the customers are fond of shopping directly through retailers. In the same way, a majority of consumers choose online shopping for faster and more efficient shopping experience. Therefore, our system is ethically acceptable not only in our society but perhaps to the whole world. I. Executive Summary This feasibility study of Online Shopping via SMS: Computer Parts and Accessories to be proposed to Armenia’s Internet Cafe were performed by Mirasol Rosquites and Jay Alba, Information Technology students. It involves questions such as whether they can afford the technical, financial,  organizational and ethical aspect of the system. It also contains the needs to analyze the problems and the solutions of this proposed system. II. Introduction The purpose of this study is to help our valued customers to have a fast and efficient way of buying computer parts and accessories. As we all know that we are now in the world where high technologies evolve, so in accordance to that idea, our system will help everybody to access a direct buying of items over the net and provide them an update of the items they have chosen, through cell phone. Everybody can access it especially those persons who have the hard time of going outside their houses just to buy the computer parts and accessories they need. They just need a computer with an internet connection and a cell phone for update information. They need it because this will provide them a meaningful experience of shopping things. This will mainly give them convenience. Because it will be opened 24 hours .One can avoid crowded malls or retailed stores resulting in long lines, and no parking. It also gives them detailed information of the items they want with a less price. The Armenia’s Internet Cafà © up to this present time has no system of selling the computer parts and accessories they have, but rather they do it manually. With our new proposed system it would be easier for them rather than to have a hard time by doing it on manual. So from our novel idea, we are encouraged to do this system. In that sense, shopping of computer parts and accessories would be online using a website with a domain of their own, together with a mobile phone that provides update information especially during the shipping process.

American Civil War Weapons, Tactics, and Battalions During the American Civil War there were many battalions, some that changed the outcome of the war. Each battalion used different weapons depending on location. Some battalions had different tactics during battles. Certain battalions are famous for what they have done. These were major to battalions and made up their name in history. Weapons used by battalions could change the outcome of a battle depending on the type of battalions that are participating in the fight. The weapons changed the range and radius of a battle and the better a weapon is the more a soldier could do with it. Tactics used by battalions differ depending on the type of battalion. The many different tactics made attacking a base not very predictable, they didnt know if they were walking into a firing squad or an artillery strike. And with support battalions like medical or logistics supplies and aid wasn’t terrible for its time. Some battalions even changed the outcome of the war. These battalions either weakened forts or cleared way for the others to push.. These were major to battalions and made up their name in history. They showed fighting style that has helped us improved in the future and gave other battalion that national pride that made a soldier want to fight to the best of his ability. This is the impact of weapons and tactics during the American Civil War. Weapons Used by BattalionsInfantry battalions mostly used rifled muskets during the American Civil War. Rifled muskets were given to every infantry soldier. These rifles shot minie balls. Another type of bullet is the .69 bullet, however they were more uncommon because the 1842 muskets were not manufactured as much. The barrels were 40 inches long giving them a good ranged (Civil War, John Stanchak).Officers were given a colt revolver and sabre sword. The revolvers varied but most of the the revolvers shoot .49 bullets. They were more effective in close quarters combat because of how fast they can switch between shots but the range was not like rifles. (Weapons and Tactics of the American Civil War)2. Artillery used cannons and mortars.Weapons could have been a huge impact in certain battles. Infantry, front lines most the time with no strategy but to wait until night or rush their enemies.b. Artillery, explosive experts. Used mortars and cannons. They also mounted cannons to trains for drive by mobile artillery. Example #2 Supportc. Calvary, supporting line. Came in after main forces. Had horses with swords and carbine rifles.d. Medics and logistics, Were not involved in the battle most the time. Logistics would deliver supplies like ammo. Medics would do their best to get people who were hurt out the fight and healed up. These were the most common tactics used during the American Civil War. Famous Battalions Example #1 54th Massachusetts Volunteer Infantrya. History Captain Robert Shaw gets promoted to colonel of the 54th Massachusetts Infantry. Thomas Searles is the first volunteer for the battalion. The battalion becomes an almost all black battalion made up of mostly ex slaves. The Confederacy wants them to be put back on slavery. After the 54th completes training, they get transferred under the command of General Charles Harker Battles1. Olustee, Fort wagner (Glory) People found the battalion to be useless and still had rough feelings against them.c. Legacy, after the battle of fort wagner, the colored people who fought were given their equal pay. (Glory)The last battle this battalion served in. Amirs feelings of guilt spring from incidents of betrayal throughout his childhood. Since 1975 when Amir watched as Hassan was raped in an alleyway by Assef, I ran because I was coward. I was afraid of Assef and what he would do to me Amir feels guilty for his cowardice s but it was not fear that drove him away the real reason Amir ran was Baba. Amir was so envious of Baba and Hassans friendship that he thought Assef was right. Maybe Hassan was the price I had to pay the lamb I had to slay to win Baba. He was just a Hazara wasnt he? Hassans loyalty leads to Ali and his departure to grant Amirs wish, I wanted Baba all to myself Amirs actions changed his and Babas life forever. Amir has stolen his fathers right to a best friend, his relationship with his hidden son and taken away Ali and Hassans job and security within their family. In many respects, Amirs adult personality is now the direct result of this childhood, feelings of guilt and betrayal. Amir attempts to redeem himself by planting money in Fahibs family house I did something I had done 26 years earlier: I planted a fistful of crumpled money under a mattress. He also tries to ally his feelings of guilt by taking Sohrab out of Afghanistan and back to America, the way he should have done with Hassan. In All Amirs efforts, he does become a better person once he is situated in America however he doesnt redeem himself for what he did as a child. Amir is not all to blame for his insecurity and lack of self-esteem, this personality is the result of Babas bad parenting. If I hadnt seen the doctor pull him out of my wife with my own eyes, Id never believe hes my son. Baba is not a supporting father towards Amir or Hassan. Throughout the book, Baba tries to redeem and atone himself for neglecting a secret child. He attempts to achieve this by raising Hassan equality to Amir however by doing this it disallows Baba to be close to Amir as feelings of guilt towards Hassan arise; hence taking the right to a loving family away from Amir and Hassan, for not speaking the truth. Babas betrayal is directed at Ali for sleeping with his wife. Theres only one sin and that is theft. Every other sin is a variation of theft Baba illustrates his deduction to atone for his actions using his wealth he builds and orphanage for illegitimate or orphaned children. Baba feeds the poor with his ceremonial lamb money. Baba also using his courage and urge to fight for what is right this is evident when he protects the afghani women in chapter ten from the Russian soldier, ill take a thousand of his bullets before I let this indecency take place. Babas decision to abandon home and his country are a evident sign of sacrifice to secure Amirs long-term welfare and happiness. His attempts of redemption and atonement to be good again result in his feelings of achievement the day that he dies. Tonight I am much too happy If The Kite Runner tells us anything it is that redemption is a life long task, through which a person seeks to become Good Again. A person needs to forgive themselves of their sins and absolve them of guilt in order to go on living their lives. Throughout the corse of The kite Runner, we learn that guilt is not enough. To be good again is more than the journey of redemption and atonement it is the destination.

Managing Multicultural Team Diversity The purpose of this work is to illustrate literature that suggests that member of multicultural team brings all new fresh ideas and approaches to problem solving. Those members however come up with a challenge by also introducing different understandings and expectations regarding team dynamics and integration (Ochieng and price 2009). Dealing with the question of how being attentive to the diversity and creating the structure required for success, a manager can effectively work and same time influence multicultural team diversity. This paper uses a case study of heavy construction engineering projects and its Findings identifies key multi-dimensional factors that either facilitated or limited the effectiveness of multicultural teamwork. The result has implications for managers who work with multicultural teams and are committed to improving team performance and productivity (Ochieng and price 2009). However, it revealed key dimensions to consider but it would not instantly transform multicultural teams into high-performing ones. Originality/value Though the benefits of multicultural teams have been acknowledged, the study helped to develop an understanding that conflict, misunderstanding and poor project performance can occur because of the cultural differences among teams (Ochieng and price 2009). Introduction: While diversity efforts have the potential to strengthen organizational effectiveness and efficiency, and to advance social justice, study has shown that realizing the full benefits of diversity is neither a simple nor a straightforward process. It is quite another to develop a supportive work environment that enables people of diverse backgrounds to perform at their highest levels, contribute fully to the organization and feel professionally satisfied. It is an even greater challenge to integrate fully the varied knowledge, experiences, skills, creativity, perspectives and values that people of diverse backgrounds bring into an organizations strategy, goals, work, products, systems and structures. (Adle and Gundersen 2008) Managing diversity is an on-going process that organises various talents and capabilities which a diverse population bring to an organization, community or society, so as to create a wholesome, inclusive environment, that is safe for differences, enables people to reject rejection, celebrates diversity, and maximizes the full potential of all, in a cultural context where everyone benefits (Rosado 2006). Results have shown advantages and disadvantages (Williams and OReilly 1998, Chevrier 2003). In fact, workforce diversity isnt a competitive organisational strength unless its effectively managed. Allard (2002) founded that diversity itself does not guarantee greater success in business nor does it guarantee qualitative social and creativity improvements. Ancona and Caldwell (1992) explain that difficulty of merging different cognitive styles, attitudes and values, such as those found in teams with diverse members. Diversity if not well managed can create internal processes that slow decision making and keep members distracted from the task. Teams made up of individuals from different thought-worlds may find it difficult to develop a shared purpose and an effective group process. (Worman 2005) The general motivation in growing use of teams is the degree of diversity in the workforce of multicultural organization; multicultural team provides an efficient and flexible way to coordinate production requiring a diversity of skills, talents, and information (Eckel and Grossman 2005) Team diversity may permit greater productivity than could be achieved by individual effort as no individual possess all task-related characteristics necessary to achieve the desired goals. The cross-fertilization possible in a diverse work team leads to more creativity; diverse teams are more effective (Northcraft et al., 1996). Literature review: The emergence of globalization means organizations no longer rely upon the traditional teams. There is a need of people from different cultural background to work together to make global enterprises succeed in the global marketplace (Steers Nordon, 2006) they also founded that Multicultural teams provide an open opportunity to integrate widely differing social, cultural, and organizations perspectives into key decisions that affects the success of all international operations(liaqat et al 2008) The management and development of teams within a global context unavoidably leads to a consideration of diversity and related challenges. For appreciation of international context and development of abilities to understand everyday issues from different cultural perspectives it is essential that managers receives help form organisations. Bartlett and Goshal (1989) identified the main challenge facing organisations intending to work overseas as the introduction of practices, which balance global competitiveness, multinational flexibility and the building of global learning capability. The authors further argued that if organizations have to achieve this balance, they must develop cultural sensitivity and the ability to manage and build future capabilities. The worlds most innovative firms, such as Microsoft, took advantage of diversity by introducing multicultural teamwork as (Ely and Thomas, 2001) diversity increases the number of different perspectives, styles, knowledge and insight s that the team contributes to organizations complex problems. However, team integration requires organisations to value explicitly multicultural teamwork, to adapt to it and use it to generate improvements in work performance and team effectiveness. There are literatures on cultural diversity which examines team members, demographical backgrounds and other such relevant factors to their diverse cultural characteristics, values and discernments ([Ansari and Jackson, 1996].As confirmed by McLeod and Lobel (1992) multicultural team generates more high quality ideas in brainstorming tasks, and when it comes to identifying and solving problems culturally diverse teams perform better than homogenous teams Jackson et al. (1992). And a better utilization of multicultural team by organization yields significant gains in productivity Townsend et al. (1998). For example, Ng and Tung (1998) a multi-branch financial services firm with culturally diverse team gained more financial profits than t o their culturally homogenous counterparts. More recently, Marquardt and Hovarth (2001) established that if the energy and synergy of individuals from diverse culture are managed, organisations could generate creative approaches to problems and challenges that are faced by corporate teams in tasks, they provide their significance for organizations in international marketing activities, expertise to decision making and managerial actions, a greater possibility to implement the decision in a timely manner, there is limited empirical evidence that decision consensus actually leads to decision implementation speed or success (Preim et al 1995). Multicultural Teams in few cases reach to a consensus on a decision by overcoming conflicts but at time of implementation they still face problems, Alternatively when groups smooth over task related disagreements decision consensus suffers because of the remaining latent conflicts among the group members (Preim et al., 1995). Findings of certain studies reveal that communication in multicultural teams fosters the formation of an emergent team culture. Team culture has a straightforward rules, performance expectations and individual perceptions upon which multicultural team develops and depends. Earley and Mosakowski (2000) further confirmed shared individual prospects facilitate communication and team performance resulted from strong emergent culture of effective multicultural team. This also suggests that the performance and team effectiveness can be improved and boosted through the positive effect and trust generated by the perceived shared understanding. Most importantly, the formation of strong emergent team culture can be facilitated by effective interaction among team members Pearson and Nelson (2003). Nonetheless, as multicultural teams are particularly susceptible to communications problems this can affect team cohesion. Individuals in multicultural teams can have different perceptions of the envi ronment, motives and behaviour intentions. Shaw (1981) argued that due to impeded social cohesion the effects of such differences could result in lower team performance. Further research by Evans and Dion (1991), on these two variables showed a positive correlation. Even Elron (1997) asserted that cohesive teams are more efficient and respond faster to changes and challenges. Generally the most common challenge to multicultural teams is Managing cultural differences and cross-cultural conflicts (Elron, 1997). The main cause of conflict is the cultural issues among team individuals because working style of each culture is significantly different from other culture and other reasons are misunderstanding and poor performance (Shenkar and Zeira, 1992). As (Pearson and Nelson, 2003 found there is five important distinctive challenges that managers face are: developing team cohesiveness; maintaining communication richness; dealing with coordination and control issues; handling geographic distances and dispersion of teams; and managing cultural diversity, differences and conflicts). Because of the distinct perception managers from different countries have on environmental opportunity they are likely to translate and respond differently to the same strategic issues or team tasks. To address rapidly changing and complex nature of working environment multicultural teams must improve their ability to combat such external challenges. The sense of belonging to a group gives a growing feeling of safety and comfort to team member in return can enhance the response to task challenges (Schein, 1985). Case study: E.G. Ochieng and A.D.F. Price caries out interviews to the eight organisations that were selected, operated in the energy, pharmaceutical and petrochemical sector. The selected organisations were well balanced in terms of size, status and projects managed, where 20 of the participants interviewed were picked on the basis of project management experience with each having long-standing familiarity in managing large and complex projects over a period of many years, Being familiar with cultural issues empowers project leaders with the requisite knowledge for improving the efficiency of managing multicultural project teams. There is a growing trend towards discussing cross-cultural complexity more openly within the construction industry as the demand for international construction projects with multicultural project teams have been exceeding, same time to examine if cross-cultural complexity and cross-cultural communication can be effectively managed, before exploring the effective management of multicultural project teams. The finding shown, that all team member need to trust and understand each other in order to achieve a fully integrated multicultural project team. It is also evident that when it comes to carrying out project tasks all participants favoured collectivism over individualism. The research established that communication in the multicultural teams is a significant factor in the successful completion of heavy construction engineering projects. It is essential for project leaders to ensure that the nature of the interactions do not affect the strength of the relationships between project teams and their ability to transfer knowledge and information required to complete project tasks successfully. As substantiated from the findings, project leaders need to implement a clear and robust procedure of resolving conflicts that might arise. Participants further acknowledged that in a multicultural project team, individual achievement is not valued in a collectivist culture; whereas in an individualistic project team it is one of the most important values. Thus, in a collectivist project team, even though the project leader might play the most important role in successful realisation of a project task, reward is often given to all team members. The consensus that emerges in this study is that a collectivist culture in heavy engineering projects emphasizes the importance of team effort to success, and is not likely to attach failure to an individual person even though this pe rson is the project leader. From the above, four key factors has been identified by the authors that influence multicultural project teams at team levels. These were cross cultural communication, cross cultural collectivism, cross cultural empathy in project leadership and cross cultural trust. What needed to be well understood is that the effective structure of a multicultural project team depends on a well structured integration system, between the client, project manager and the project team. As illustrated by the two groups in this study, the culture of a project manager plays a major role in how the project team will perceive cross-cultural communication on projects. Evaluation: Katzenbach and Smiths have outlined three team goals in his model of team basics: performance results, personal growth and collective work products. Management sets the Measurable performance in order to give the team a rationale to exist. The individual as they have the responsibility for personal growth, they must align with and contribute to the teams goals. The last is collective work products instead of individual products. To achieve all three goals team needs skills, commitment and accountability. To master the assigned tasks Problem solving, technical, functional, and interpersonal skills are necessary. The teams sense of responsibility culminates in accountability for the assigned tasks. Furthermore, only the collective unit not the individual will be responsible for the teams collective product succeeds or fails in fulfilling expectations.
